Time flies and we are 8 months into 2024 already!  For those of us in the northern hemisphere, we are still enjoying the longer days.  And I have had a house full of teenagers (my own and my brother's) to bring the youthful energy up! 

With that in mind, this month's focus on Professional Development reminds me that our growth as leaders, pharmacists, and coaches is not just about acquiring new skills but about deepening our understanding of ourselves, our purpose, and how we can best serve others professionally and personally.

At the heart of our work lies the 4Front’s 6Ps of Positive Practice, a framework that connects Purpose, Personal, Professional, People, Products & Services, and Prosperity. These interconnecting factors impact our ability to create a thriving, positive practice—within the pharmacy profession, and indeed hold true with clients I work with from other backgrounds too.  Professional development, in particular, is the key to staying ahead in any field, and even more vital in professions where lives are at stake.  Appropriate, informed CPD empowers us to provide the highest level of care and leadership - to ourselves, to our teams, to our clients/patients, to our communities and to the planet that sustains us all.

This month, I invite you to explore how you can further your professional development and encourage those around you to do the same. My CPD Focus:  Enhancing Pharmacist Professional Fulfilment and
Mental Fitness through Positive Intelligence

Many pharmacists write up CPD cycles based on just on clinical domains of the Pharmacist Core Competency FrameworkPharmacist Core Competency Framework.  However, as every pharmacist knows, the trickiest parts of our role are often the non-clinical components of personal, professional, organisational and management skills and public health.  For your inspiration, below is one of my own non-clinical CPD cycles and how I have mapped it to the PSI Core Competency Framework.  

Introduction:
Positive Intelligence (PQ) approach to mental fitness, peak performance, and positive workplace culture integrates cognitive behavioural science, positive psychology, performance science, and neuroscience. It aims to boost mental fitness, equipping individuals and teams, including healthcare professionals, with tools to combat stress, burnout, dysfunctional workplace culture and enhance professional fulfillment.

Self-Appraisal:
According to national and international pharmacy industry reports such as the PSI Workforce Intelligence Report and FIP Sustainable Positive Practice Report, healthcare professionals face unprecedented challenges, leading to stress, burnout, and recruitment issues. Powered by Positive Intelligence, mental fitness coaching addresses these concerns by providing evidence-based strategies to build resilience, manage stress, and improve overall well-being.

Leadership Development | Looking Back and Growing Forward

Elevating Leadership through Mastery of Listening: Insights from Neha Sangwan's Recent Workshop

As an advocate of professional growth, I continue to serve the coaching community as an Implementation Mastery Facilitator at Coaching.com’s Coaching Center of Excellence (and share these learnings with you!). This month, my professional development and experience were enriched by Dr. Neha Sangwan’s workshop, Mastering Challenging Personalities with the Five Levels of Listening.

The quality of our relationships determines the quality of our lives. Some relationships are easier than others. This workshop examined skills to connecting deeply and quickly in your current relationships while transforming the most challenging ones. In this session, Neha Sangwan shared five levels of listening—a powerful tool for connection.

Like myself (and many of you), Dr. Sangwan is a healthcare practitioner who leads with coaching at the heart of her practice. In addition to coaching, she is certified in internal medicine and engineering.  I consider her a visionary who integrates intuitive intelligence into leadership. Her work spans from executive coaching to enhancing team performance under pressure, and her contributions to global initiatives like Conscious Capitalism further establish her as a thought leader in high performance, mental well-being, and conflict resolution.

The Power of Listening in Leadership (including Pharmacy)

In her workshop, she guided our community of executive leadership coaches through the practice of the Five Levels of Listening. This concept, often underestimated, is fundamental to leadership effectiveness and, indeed, patient safety.  Dr. Sangwan’s approach highlights how listening is not just a passive activity but a strategic and intentional practice that can dramatically influence the outcome of any interaction.

The Five Levels of Listening explored in the workshop include:

  1. Closed Listening – The mind is preoccupied, and the listener acts like they are listening, but they aren’t.  Think teenagers ‘listening’ through blah, blah, blah!!! 
  2. Head Listening – Self-focused listening that focuses on looking good or impressing someone else - which unfortunately often has the opposite effect to the desired impact.  Think when you are intimidated by a conversation with someone who you admire or are in awe of in some way.
  3. Ear Listening – This is black and white listening ONLY for facts but ignoring emotional content.  Think of the complaints you have had as a patient after a thoroughly unsatisfying interaction with a healthcare professional. 
  4. Heart Listening – This is listening beneath the words for the underlying emotion.  Think how tone and facial expressions convey far more than the words being said!  Which do you believe when what is being said is not aligned with facial expressions and/or tone of voice?  
  5. Open Listening—Listening at this level involves observing words, emotions, unspoken cues, and what the person fears and values.  Think - a very positive healthcare consultation you had as a patient with a healthcare professional who truly heard you!

As leaders, it is essential to become more discerning about which level of listening we are engaging in any given situation and why. The workshop emphasised that the most effective leaders (and coaches) are those who continually refine their listening skills, choosing the appropriate level of listening based on the context and the needs of their team.

The Path Forward for Leaders

For those interested in deepening their leadership capabilities, mastering the art of listening is not just a skill but a crucial component of effective leadership.  By learning how to integrate the Five Levels of Listening into daily practice, you can enhance your ability to connect with and inspire your colleagues and teams, ultimately leading to more resilient and successful organisations.  In my experience, this skill is far easier said than done!

Strengths-Based Coaching: Integrating Personality and Behavioural Insights for Better Results!

 

Last month, as an ICF Ireland Board 2024 Associate Director, I hosted an insightful LinkedIn Live session featuring fellow Associate Director David O’Grady ACC. The session, titled Strengths-Based Coaching: Integrating Personality and Behavioural Insights for Better Results, offered valuable perspectives for pharmacists, coaches, and leaders looking to enhance their professional development.

Both David and I (in different industry contexts), have consistently leveraged strengths-based coaching to foster positive practices and empower growth with our individual and team clients. This approach, rooted in identifying and amplifying inherent strengths, is particularly effective in creating sustainable development and improving overall performance, including safety.

    Throughout the session, David highlighted several widely recognised assessments, which we both use, such as the Five-Factor Model of Personality Traits, Myers-Briggs Type Indicator (MBTI), and DiSC Behavioural Style Assessments. These tools empower clients to identify strengths, preferences, and potential areas for growth, providing a solid foundation for personalised coaching strategies.
  4. Integrating Assessment Insights into Coaching Sessions
    One of the most valuable aspects of the discussion was the practical advice on integrating assessment insights into coaching sessions seamlessly. David shared strategies he uses for translating assessment results into actionable coaching plans, ensuring that clients understand their strengths and how to apply them effectively in their leadership, professional and personal lives.

For pharmacists, coaches, and leaders committed to their professional development, this session underscored the importance of a strengths-based approach. By embracing and cultivating their unique strengths, individuals can enhance their performance, foster growth, and, ultimately, drive success in their respective fields.

DiSC Behavioural Style Preference - What’s yours?

There is no one right way to be a pharmacist, or to be a leader, or to be anything. However, there are definitely ways to be a pharmacist or leader that are more aligned with who we are (which usually GIVE us energy), and ways to be a leader that is more aligned with who we think we have to be to meet external expectations (which tend to DRAIN our energy when over-extended). This is true for everyone - and thankfully, we do not all have the same strengths, skills, interests, sources and drains of our energy.

Since I began to use a coaching style of leadership and applying insights from DiSC Behavioural Style Assessments with my leadership coaching clients a decade ago, client after client has shared how the insights they gained have positively impacted their stress levels, their relationships with others and their ability to sustain their own energy levels and not burn out.

Research evidence supports the conclusion that the most effective people are those

  • who know themselves,
  • know the demands of the situation, and
